Lack of role clarity is one of the most overlooked psychosocial hazards in small business.

Here’s what it looks like:

→ Two team members both think they’re responsible for client follow-up. Neither does it consistently because they assume the other will.

→ A worker is unclear whether they report to the operations manager or the business owner. They receive conflicting directions and don’t know which to prioritise.

→ Responsibilities change informally without updated position descriptions. Workers are doing tasks never part of their role, with no clarity about expectations.

→ New projects are assigned without clear ownership. Multiple people do parts of the work, duplication occurs, nothing gets completed properly.

This is lack of role clarity. And it’s one of the 14 psychosocial hazards you’re legally required to identify and manage.

But here’s the bigger problem:

Most employers either don’t have essential HR documentation in place at all, or haven’t updated them in over a year, making them non-compliant and ineffective.

Every employer should have 3 key signed documents for every employee:

  1. An employment contract
  2. A position description
  3. Key policies

Have these and know they’re compliant? Great!

But if you’re like most employers who come to us, you either:

→ Don’t have these documents in place at all, OR
→ Haven’t updated them in over a year (so they’re likely non-compliant)

This is dangerous territory as an employer.

Without these documents:

→ Selection ends up based on ambiguity
→ Performance can’t be managed effectively
→ You’re on very shaky ground to base a dismissal on

The impact of lack of role clarity:

→ Increased workplace conflict
→ Reduced productivity
→ Higher stress levels
→ Staff turnover
→ Legal exposure

The fix:

→ Clear, up-to-date position descriptions that reflect actual responsibilities

→ Defined reporting lines
→ Documented processes for task ownership
→ Consultation when responsibilities change
→ Compliant employment contracts and policies

It’s time to stop “hoping” that new hire will meet your expectations, and “hoping” you’ll be fine if an employee were to lodge a claim.

Let’s get you the employer back in control by having these key HR documents in place and fully compliant.

These documents are your best offense, and your best defence. They’re also your primary control measure for managing the psychosocial hazard of lack of role clarity.

Role clarity is foundational. When workers know what’s expected, who they report to, and what decisions they can make, everything else gets easier.

How clear are roles in your business? And when did you last update your position descriptions? Honestly?
